Why a Journey, Not a Workshop

Leadership behaviour doesn't change through exposure to content. It changes through repeated cycles of trying something, getting feedback, and adjusting — which is why a two-day leadership workshop produces enthusiasm on Friday and almost nothing by the following quarter.

A leadership development programme is built differently. It runs over months, not days. Content modules are spaced so participants have to apply something at work between sessions. Their manager knows what they're working on and reinforces it. Individual coaching addresses the specific gap each person carries. And the whole thing is measured against a business outcome agreed before it started.

Nobody became a better leader because they attended something. They became one because they practised, badly, and got honest feedback.

Bija Training has designed and run these journeys since 2012 for over 100 organisations across Indian manufacturing, IT, BFSI, pharma, automotive and services.

What's Inside

The Six Programme Components

Every programme is designed from your diagnostic, but these six elements are what make a journey work rather than just fill a calendar.

🔍

Diagnostics

Interviews with sponsors and a sample of participants, plus competency assessment. Establishes what the actual leadership gap is — which is often not what the brief said.

Before Anything Is Designed
📚

Multi-Modal Learning

Classroom modules, experiential exercises, case work and self-paced content — spaced across months so each idea gets applied before the next arrives.

Spaced, Not Crammed
💬

Individual Coaching

One-to-one sessions alongside group work. Group modules build shared language; coaching reaches the specific behaviour each participant needs to change.

Where Depth Happens
🤝

Manager Involvement

Each participant's manager is briefed on what their report is working on, so reinforcement happens at the desk rather than only in the room.

The Usual Missing Piece
📊

HR Tracking Portal

A dedicated portal giving HR visibility of attendance, assessment movement and behavioural data across the cohort — not just a feedback-form average.

Visibility for Sponsors

Milestone ROI Reports

Measurement at each stage against the business outcome agreed upfront, ending in a report that converts behaviour change into monetary value.

Programme Structure

How a Six-Month Journey Runs

A representative shape. Programmes are designed around your diagnostic, cohort and calendar.

  1. Weeks 1–3 — Diagnostic and design. Sponsor and business-leader interviews, participant sampling, competency assessment. The programme is designed after this, never before.
  2. Month 1 — Baseline and launch. 360° feedback and assessments establish where each participant starts. Senior leadership opens the programme in person — sponsorship visible from day one materially changes how seriously a cohort takes it.
  3. Months 2–4 — Core modules with application gaps. Modules spaced three to four weeks apart. Between each, participants apply a specific practice at work and report back. Individual coaching runs in parallel.
  4. Month 3 — Mid-point checkpoint. Progress reviewed against baseline, manager input gathered, programme design adjusted where something isn't landing.
  5. Month 5 — Applied project or simulation. Participants tackle a real business challenge in cross-functional groups, which surfaces leadership behaviour under genuine stakes rather than in role-play.
  6. Month 6 — Re-assessment and ROI report. Assessments re-run against baseline, behavioural data compiled from the HR portal, and impact reported against the business outcome named at the start.
  7. Post-programme — 30/60/90-day reinforcement. Structured check-ins to confirm behaviour persisted after the scaffolding came down. This is the stage most providers skip, and the main reason leadership programmes get a reputation for fading.
Fit Assessment

Is a Leadership Programme Right for You?

✅ Strong fit when…

  • You're promoting technically strong people into management and losing them to the transition
  • There's a succession gap — no obvious internal candidates for senior roles in two years
  • Managers across the business lead in inconsistent, personality-driven ways
  • You have a high-potential population and no structured way to develop them
  • Leadership is a named priority with budget and senior sponsorship behind it

⚠️ Poor fit when…

  • The real issue is one individual — that's coaching, not a cohort programme
  • Senior leadership won't visibly sponsor or participate
  • The budget covers modules but not coaching, assessment or follow-up
  • You need something delivered this month — a real programme needs design time
  • The underlying problem is structural: unclear roles, broken incentives, or an unaddressed culture issue

If your situation sits in the right-hand column we'll say so, and often propose something smaller and more targeted instead. A programme sold into the wrong problem costs us more in reputation than the engagement is worth.

Frequently Asked Questions

Leadership Development Questions

What is a leadership development programme?

A structured, multi-month journey that builds leadership capability through repeated cycles of learning, application and feedback — rather than a single workshop. Our programmes run 3 to 12 months and combine diagnostics, classroom and experiential modules, individual coaching, manager involvement, and measurement at each milestone.

How much does a leadership development programme cost in India?

Our leadership development programmes start from ₹40,000 per day. Because these are multi-month journeys rather than single events, total investment depends on cohort size, number of modules, how many individual coaching hours are included, and depth of assessment. Contact us for a costed programme design.

How long should the programme run?

Between 3 and 12 months. Anything shorter than three months rarely produces durable behaviour change, because leadership shifts through repeated practice and feedback rather than exposure to content. Six to nine months is the most common design for a first-time-manager or high-potential cohort.

How do you measure ROI on leadership development?

We establish a business outcome and a behavioural baseline before the programme starts, then measure at each milestone: pre and post assessments, manager observation at 30/60/90 days, behavioural tracking through the HR portal, and a final report converting the business-metric change into monetary value using the Phillips methodology. Our full framework is here.

What's the ideal cohort size?

15 to 25 participants. Below 15 the peer-learning dynamic weakens; above 25 the facilitator can't give individual attention during practice and feedback. Larger populations run as multiple sequential or parallel cohorts — which has the added benefit that earlier cohorts can mentor later ones.

Does the programme include individual coaching?

Yes — individual coaching is a standard component alongside group modules. Group work builds shared language and peer accountability; one-to-one coaching addresses the specific behavioural gap each participant carries, which group sessions can't reach.

Can you run this for first-time managers as well as senior leaders?

Yes, though they are different programmes. First-time-manager journeys focus on the shift from doing the work to getting work done through others — delegation, feedback, and letting go of being the best individual contributor. Senior journeys focus on strategic thinking, influence across functions, and leading other leaders. We design each to the level rather than reusing one curriculum.
